Manajemen Talenta Digital: Strategi Kapabilitas Dinamis untuk Daya Saing Berkelanjutan

Amidst the wave of Industrial Revolution 4.0 and the transition to Society 5.0, organizations face a strategic imperative to redefine their approach to human capital management. This scholarly article presents an in-depth conceptual review of talent management as a key pillar of organizational competitiveness in the era of digital transformation. By synthesizing recent literature through the theoretical lenses of Resource-Based View (RBV), Dynamic Capabilities Theory (DCT), and Knowledge-Based View (KBV), the study outlines how the integration of digital technology, environmental sustainability (Green HRM), and workforce agility shape a new architecture of competitive advantage. The analysis highlights that technology adoption alone is insufficient; organizations need to develop “dual capabilities” that synergize digital competencies with psychological resilience and a culture of innovation. The findings also identify the crucial role of digital leadership in moderating the relationship between work flexibility and performance, as well as the urgency of personalized retention strategies to respond to the unique preferences of Generation Z. This article offers an integrative framework for academics and practitioners to navigate the complexities of the talent gap and the dynamics of the future labor market.
