Abstract

Employee work engagement is an important factor in maintaining organizational effectiveness, particularly in work environments that face high work pressure. High job demands have the potential to affect employee psychological conditions; therefor, social support and personal resources are needed to maintain the level of work engagement. This study aims to analyze the influence of social support, self-efficacy, and self-esteem on work engagement with pressure as a moderating variable among emplpyees of Balai Besar Wilayah Sungai (BBWS) Pemali Juana in Semarang City. This study employed a quantitative approach with a sample of 150 respondents. Data were collected through Likert-scale questionnaires and analyzed using SmartPLS4 through measurement model and structural model testing. The results showed that social support, self-efficacy, and self-esteem had a positive and significant effect on work engagements. Furthermore, work pressure was found to positively and significantly moderate the relationshis between social support, self-efficacy, self-esteem, and work engagement. These findings suggest that work pressure does not always have a negative impact; instead, it can strengthen the influence of psychological resources and social support on work engagement when employees possess strong adaptive capabilities. Therefore, enhancing social support, self-efficacy, and self-esteem should be a priority for organizations seeking to maintain and improve employee work engagement.
