Abstract

This study is motivated by the importance of Organizational Citizenship Behavior (OCB) among civil servant (ASN) and non-civil servant teachers in Special Education Schools (SLB) in Bandung City in supporting the effectiveness of educational organizations. However, the presence of perceived organizational injustice and work environments that are not fully supportive may reduce teachers’ voluntary behaviors beyond their formal duties. Therefore, this study aims to analyze the effect of Organizational justice Perception (PKO) on Organizational Citizenship Behavior (OCB), with Supportive Work Environment (SWE) as a mediating variable among ASN and non-ASN teachers in SLB in Bandung City. This research employed a quantitative method with a survey approach involving 81 Civil Servant and non-Civil Servant SLB teachers in Bandung City. Data were analyzed using descriptive statistics, regression analysis, path analysis, and the Sobel test with the assistance of SPSS software. The results of the study indicate that: 1) the conditions of PKO (X), OCB (Y), and SWE (Z) were generally categorized as good; 2) PKO has a positive effect on OCB, indicating that better teachers’ perceptions of organizational justice are associated with a higher tendency to demonstrate voluntary behaviors; 3) PKO has a positive effect on SWE, indicating that organizational justice perception plays a role in creating a Supportive Work Environment; 4) SWE has a positive effect on OCB, indicating that a Supportive Work Environment encourages the improvement of OCB behavior; and 5) SWE acts as a partial mediator in the relationship between PKO and OCB, indicating that improved organizational justice perception also strengthens OCB through the creation of a Supportive Work Environment. These findings confirm that improving organizational justice perception and fostering a Supportive Work Environment are important factors in encouraging Organizational Citizenship Behavior among teachers, thereby supporting the effectiveness and sustainability of educational organizational performance.
