Abstract

The increasingly diverse organizational environment requires the development of inclusive work cultures to enhance employee engagement. Organizations are encouraged to implement inclusive leadership and adopt diversity, equity, and inclusion (DEI) initiatives, while employee engagement is also influenced by psychological conditions in the workplace, particularly psychological safety. This study aims to examine the effects of inclusive leadership and DEI initiatives on employee engagement and to test the mediating role of psychological safety. A quantitative explanatory design was employed. Data were collected through an online questionnaire from at least 150 employees in private, public, and service organizations in Indonesia using purposive sampling. Data analysis was conducted using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 4.0. The results show that DEI initiatives significantly influence psychological safety, and psychological safety significantly affects employee engagement while mediating the relationship between DEI initiatives and employee engagement. However, inclusive leadership does not show significant effects on these variables.
