Abstract

The continuous transformation of contemporary work dynamics has positioned Generation Z as the demographic cohort most susceptible to turnover intention, owing to their distinctive occupational values and workplace expectations. This study aims to analyze the influence of work-life balance and job stress on turnover intention among Generation Z workers, both partially and simultaneously. A qualitative phenomenological approach was employed through in-depth interviews with 12 Generation Z informants aged 19–27 years, selected via purposive sampling technique. The findings reveal that work-life balance exerts a significant negative effect on turnover intention, indicating that the lower the perceived quality of work-life equilibrium, the stronger the individual's inclination to leave the organization. Job stress demonstrates a significant positive effect on turnover intention, whereby unmanaged accumulation of occupational pressure progressively intensifies departure intentions through burnout mechanisms and motivational degradation. Simultaneously, both variables interact synergistically and mutually reinforce each other in forming a more intense turnover intention than either variable contributes individually. These findings underscore the urgency for organizations to adopt generationally-responsive human resource management policies as a sustainable strategy for retaining Generation Z talent within modern organizational ecosystems.
